Background Rytons Associates were engaged by a top three national homebuilder to support a struggling division that had recently been placed under special measures following a series of failed inspections. The division carried a poor reputation in the market and had seen multiple directors across every function leave in quick succession. Construction, in particular, had become a scapegoat, with low trust across other departments and fractured relationships with subcontractors. The client required an experienced Construction Director who could stabilise the function, rebuild credibility, and lead a turnaround.
The Challenge The division’s reputation made the role one of the least attractive in the region. High turnover at director level meant candidates were wary of joining, while the ineffective leadership of the previous Construction Director had undermined both delivery and culture. Traditional recruitment channels had failed to attract credible interest.
Our Approach We undertook a comprehensive mapping of direct competitors to identify candidates with the right balance of technical credibility, leadership strength, and reputation in the local market. Our focus was on respected individuals with a proven track record of driving quality and operational improvement.
Rather than presenting the role as a rescue mission, we worked with the Managing Director to reframe the narrative around the future direction of the business, emphasising long-term investment, the opportunity to build a high-performing team, and the scope to influence change at divisional board level. Through this process, we engaged a market-leading Construction Director who had previously worked with the Managing Director but had not been considered a realistic prospect.
Outcome Within six weeks of joining, the new Construction Director had stabilised site operations and delivered a measurable uplift in inspection results. At the nine-month point, inspection pass rates had improved significantly, exceeding group averages. Relationships with other departments and subcontractors were rebuilt, restoring collaboration and trust across the division. The Construction Director also restructured the function, bringing customer services under their remit to strengthen accountability and improve the end-to-end customer journey.
This appointment transformed the reputation of the division and demonstrated the impact of targeted search, tailored narrative, and securing market-leading talent into a challenging environment.
The Brief We were engaged by a global engineering consultancy to appoint a senior leader within one of its most technically specialised business areas. The role was central to the group’s growth plans following a recent acquisition and required an individual who could integrate teams, shape strategy, and lead commercial development.
This was not a typical hire. The brief called for a rare combination of deep technical expertise, leadership experience, and a strong commercial mindset. The successful candidate also needed fluency in two languages and the ability to travel extensively while being based full time in a less prominent European location.
The Challenge The client’s internal team had already been actively searching for over 12 months. They had partnered with local agencies and undertaken their own outreach campaigns, but after a year of effort, they had only interviewed three candidates. None met the full brief. The market was proving exceptionally limited.
Our Approach We worked in close collaboration with the internal talent team, not as a replacement but as an extension of their effort. From the outset, we sought to fully understand the technical nuances of the role, the strategic objectives behind the hire, and the cultural fit required.
Our approach included:
International market mapping across both direct and adjacent sectors
Targeted outreach through specialist forums, sector networks, and confidential recommendations
Ongoing market feedback to refine expectations and align on candidate profiles
Clear communication throughout to ensure a seamless candidate and client experience
We remained committed even as the search took longer than anticipated. By maintaining focus, refining the narrative, and staying aligned with the client’s evolving view of the market, we were able to move the process forward.
Key Stats
12 months of internal and agency-led search before we were engaged
5 highly qualified candidates shortlisted by us
1 successful appointment with early start negotiated
100 percent retention at six-month milestone
Outstanding client and candidate feedback
The Outcome The appointed candidate brought the exact blend of leadership capability, technical credibility, and commercial track record the client was seeking. Already based in Europe, they were able to start earlier than expected, with a reduced notice period. They have since made a strong impact and are viewed as a key asset by the senior leadership team.
Why It Worked This assignment demonstrated the value of deep sector understanding, close partnership with internal teams, and persistent, insight-led search. By bringing fresh energy and market intelligence to a niche and complex brief, we succeeded where previous efforts had not.
In the summer of 2022, Rytons Associates were approached by the Regional Managing Director (RMD) of a top five UK housebuilder. Having partnered with the business previously on a series of senior appointments and insight projects, the RMD now sought guidance on a broader inclusion challenge: how to improve the representation and experience of people living with disabilities across the organisation.
This request was driven by a mix of external and personal motivations. The business was under increasing pressure from the Executive Board to demonstrate progress against its DEI commitments. In parallel, the RMD had a family connection to disability and wanted to ensure the business was doing more to remove unnecessary barriers to employment and progression.
The Challenge
Despite growing awareness of diversity and inclusion in the sector, disability remains under-addressed. Nationally, around 23% of working-age adults identify as disabled, yet the construction workforce reports significantly lower levels of representation.
The RMD wanted to understand:
How the sector compares to others in terms of disability inclusion
What common barriers exist in attracting, hiring, and retaining disabled individuals
What practical steps the business could take—immediately and over time—to improve access and outcomes
Our Approach
Rytons Associates led a focused research and advisory project spanning 10 weeks. Our work included:
A review of industry data and employment trends relating to disability in construction
An anonymised feedback exercise engaging professionals with lived experience of disability, both within and outside the sector
Analysis of the client’s recruitment materials, careers platform and internal processes, with a focus on accessibility and flexibility
Informal consultations with subject-matter experts and inclusion leads across related industries
Our findings were compiled into a detailed report, supported by a set of strategic and operational recommendations.
Recommendations
We proposed seven actions, grouped under three key themes:
1. Improve Access to Opportunities
Ensure the careers website and job platforms meet recognised accessibility standards
Review and revise application processes to allow for multiple formats and flexible pathways
Introduce a guaranteed interview commitment for disabled applicants meeting minimum role criteria
The organisation is an internationally respected residential real estate development firm that specialises in large, complex developments with a strong emphasis on place-making, sustainable development, and community engagement. The organisation maintains 12 offices across five countries.
After exploring several other local recruitment avenues, the London-based Head Office engaged Rytons Associates based on their prior success with searches in different geographical locations.
The Initial Challenge
The organisation, as a whole and particularly this business unit, had recently undergone significant structural and cultural changes. Structurally, the business had closed some offices, leading to this business unit taking on a portfolio of large, complex, and strategically important projects from other parts of the business. This shift necessitated the recruitment of an experienced Development Director to join the business unit’s board.
The COVID-19 pandemic had prompted the business to modernise its culture, promoting a hybrid working environment and shifting from a culture of presenteeism to a more results-oriented approach. The business also redirected its focus towards community engagement and partnerships. Consequently, the traditional Development Director profile they would have previously sought no longer aligned with their needs. The incoming individual would need to be well-versed in London and UK development, possess strong management skills, and be comfortable with change management.
Methodology and Solution
Rytons Associates undertook an extensive research project that encompassed all direct competitors and consultancies where Development Directors might possess transferable skill sets. We identified hundreds of potential candidates, which were then narrowed down to a list of 100 candidates tailored to meet the specific requirements of the position. Subsequently, we initiated outreach to these candidates.
Given the organisation’s reputation for traditional work practices and culture, Rytons Associates invested considerable effort in collaborating with the business to determine the most suitable narrative to attract the right talent in the market.
Outcome
Rytons Associates conducted interviews with over 13 candidates, presenting six in a shortlist to the organisation. All shortlisted candidates were interviewed, and one candidate received an offer and was successfully placed in the business.
Following the success of this assignment, Rytons Associates was engaged on an exclusive basis to further expand the development team.
The multinational organisation in question boasts a vast network of over 35 offices worldwide, spanning across more than 50 countries. Operating as a subsidiary under a larger parent company, the business held a notable reputation in its local markets but faced challenges with under-representation in crucial mining geographies.
The European business unit of the organisation sought the services of Rytons Associates, based on a recommendation from another business unit. Prior to engaging Rytons Associates on an exclusive basis, the company had explored the services of two local contingent recruiters and interviewed approximately five other search firms.
The Initial Challenge
The business unit had recently secured a significant Design and Build contract with a top 5 Engineering operator, involving a vast greenfield project in a challenging geographical location. This project marked one of the organisation’s most substantial endeavours and demanded specific expertise in commodities, knowledge of the local labour market, experience in greenfield projects, and adherence to the standards set by the client. An essential requirement was proficiency in English. Unfortunately, the requisite knowledge was lacking within the current team, and despite multiple attempts with local search firms, they were unable to tap into the local talent pool effectively. Adding to the complexity, the position required swift recruitment and couldn’t adhere to the traditional 6 to 10-week process.
Upon the initial consultation, it was mutually decided that Rytons Associates would embark on a talent search with specialised technical skills across various geographic regions. Instead of the conventional shortlist approach, the aim was to present 10 reference candidates for the organisation to review and provide feedback. Furthermore, the approach involved real-time candidate assessments rather than presenting a traditional shortlist.
Methodology and Solution
Rytons Associates executed an extensive research project that encompassed all major suitable geographies, identifying specific and suitable target companies. We identified hundreds of potential candidates, which were then refined to a list of 150 candidates, tailored to meet the specific requirements of the position. We subsequently initiated outreach to these candidates.
Given that the business had a limited public profile, a significant portion of our outreach phase was dedicated to not only showcasing the job but also highlighting the exceptional opportunity it presented.
Outcome
Rytons Associates successfully identified and interviewed seven individuals, all of whom progressed to the first interview stage with the organisation. Ultimately, one of these candidates received an offer and accepted the role. Additionally, we identified another candidate with a skill set that complemented another project, and they were subsequently hired for the UK business unit.
In a bid to facilitate the transition, Rytons Associates provided support for the candidate’s relocation from South Africa to Europe.
Background Rytons Associates were engaged by the Northern division of a leading UK housebuilder during a period of significant transition. The division had been earmarked for closure by 2026/27, placing pressure on leadership to deliver ongoing projects to a high standard while managing a workforce aware of the limited future. This created uncertainty, disengagement, and operational risk. The client needed a strong Production Director to stabilise delivery, motivate teams, and protect the business’s reputation in its final years of operation.
The Challenge The division faced a complex set of issues:
Delivering live projects to high standards despite the wind-down plan
Retaining and motivating site staff in the face of job insecurity
Resolving legacy infrastructure and finishing issues across multiple sites
Maintaining supplier and subcontractor relationships as the business wound down
Ensuring NHBC compliance and customer satisfaction throughout the closure period
Previous leadership changes had left the team unsettled, and the Managing Director required a Production Director who could immediately take control, build trust, and deliver results under challenging circumstances.
Our Approach We partnered closely with the client to frame the opportunity positively. While the Northern division was winding down, we positioned the role as a high-profile platform for a leader with turnaround capability. We mapped the market to identify experienced production and construction leaders with a track record of stabilising underperforming divisions, managing large-scale programmes, and working effectively in pressurised environments.
Our narrative emphasised the unique career value of this role — the chance to lead a complex transition, demonstrate impact quickly, and build credibility for future senior leadership opportunities across the wider group or sector.
Outcome We secured an experienced leader who joined as Production Director and has already made a significant impact. Within three months:
Site performance has improved measurably, with build programmes stabilised and inspection results lifted.
The team has rallied behind the new leader, with retention and engagement strengthened.
Legacy issues have been tackled, with clear plans in place to resolve outstanding challenges.
The individual has been invited to contribute to group-level projects, reflecting the immediate credibility and influence gained through early success.
The appointment has transformed delivery in the short term and restored confidence in the division’s ability to exit the region with its reputation intact.
